تأثیر رضایت شغلی بر تمایل به دوشغله‌بودن کارکنان: تبیین نقش میانجی تعهد و وفاداری سازمانی در شرکت کاله

چکیده
پژوهش حاضر با هدف بررسی تأثیر رضایت شغلی بر تمایل کارکنان به دوشغله‌بودن با تبیین نقش میانجی تعهد سازمانی و وفاداری سازمانی در شرکت کاله انجام شد. پژوهش از نظر هدف کاربردی و از نظر روش، توصیفی-پیمایشی از نوع همبستگی است. جامعه آماری شامل 17600 نفر از کارکنان شرکت کاله در آمل بود که بر اساس جدول کرجسی و مورگان، 376 نفر با روش نمونه‌گیری تصادفی ساده انتخاب شدند. داده‌ها با پرسشنامه استاندارد و مقیاس پنج‌درجه‌ای لیکرت گردآوری و با نرم‌افزارهای SPSS و SmartPLS و روش مدل‌یابی معادلات ساختاری مبتنی بر حداقل مربعات جزئی تحلیل شدند. نتایج نشان داد رضایت شغلی بر تمایل به دوشغله‌بودن تأثیر منفی و معناداری دارد (461/0-=β، 737/5=t، 001/0p<). همچنین رضایت شغلی بر تعهد سازمانی (562/0=β، 982/10=t) و وفاداری سازمانی (613/0=β، 150/9=t) اثر مثبت و معناداری داشت. تعهد سازمانی (171/0-=β، 537/3=t) و وفاداری سازمانی (200/0-=β، 157/2=t) نیز تمایل به دوشغله‌بودن را به‌طور منفی و معنادار تحت تأثیر قرار دادند. اثر غیرمستقیم رضایت شغلی از مسیر تعهد سازمانی (0/096-) و وفاداری سازمانی (0/123-) معنادار بود و الگوی میانجی‌گری جزئی تأیید شد. مدل 50/4 درصد از واریانس تمایل به دوشغله‌بودن را تبیین کرد. افزایش رضایت شغلی نه‌تنها مستقیماً انگیزه کارکنان برای اشتغال هم‌زمان در شغل دوم را کاهش می‌دهد، بلکه از طریق تقویت تعهد و وفاداری سازمانی نیز این گرایش را محدود می‌کند.

The present study aimed to investigate the effect of job satisfaction on employees' moonlighting intentions by elucidating the mediating roles of organizational commitment and organizational loyalty in the Kaleh Company. This research was applied in terms of purpose and descriptive-correlational in terms of method. The statistical population consisted of 17,600 employees of Kaleh Company in Amol, Iran. Based on the Krejcie and Morgan table, 376 employees were selected through simple random sampling. Data were collected using standardized questionnaires with a five-point Likert scale and analyzed using SPSS and SmartPLS software through partial least squares structural equation modeling (PLS-SEM). The results showed that job satisfaction had a significant negative effect on moonlighting intentions (β=-0.461, t=5.737, p<0.001). Job satisfaction also had a significant positive effect on organizational commitment (β=0.562, t=10.982, p<0.001) and organizational loyalty (β=0.613, t=9.150, p<0.001). Organizational commitment (β=-0.171, t=3.537, p<0.001) and organizational loyalty (β=-0.200, t=2.157, p=0.031) significantly and negatively influenced moonlighting intentions. The indirect effects of job satisfaction on moonlighting intentions through organizational commitment and organizational loyalty were -0.096 and -0.123, respectively, confirming a pattern of partial mediation. The model explained 50.4% of the variance in moonlighting intentions (R²=0.504). Increasing job satisfaction not only directly reduces employees' motivation for simultaneous employment in a second job, but also limits this tendency by strengthening organizational commitment and loyalty.
