تبیین ابعاد مانایی شغلی بر پایه سرپرستی بدرفتار و دوگانگی اشتیاق شغلی

چکیده
پژوهش حاضر با هدف تبیین ابعاد سه‌گانه مانایی شغلی بر پایه سرپرستی بدرفتار و دوگانگی اشتیاق شغلی در میان کارکنان صنعت گردشگری انجام شد. مطالعه از نظر هدف کاربردی، از نظر روش توصیفی-همبستگی و از نظر زمان گردآوری داده‌ها مقطعی است و به‌صورت بازتحلیل ثانویه داده‌های ۱۳۰ نفر از کارکنان سازمان‌های دولتی و خصوصی فعال در حوزه گردشگری شهر کرمان انجام گرفت. در مدل پژوهش، سرپرستی بدرفتار به‌عنوان متغیر برون‌زا، اشتیاق هماهنگ و اشتیاق وسواسی به‌عنوان سازوکارهای انگیزشی و سه بعد تناسب، پیوند و فداکاری به‌عنوان پیامدهای مانایی شغلی مورد بررسی قرار گرفتند. ابزار گردآوری داده‌ها پرسشنامه‌های استاندارد با طیف لیکرت بود و داده‌ها با استفاده از مدل‌سازی معادلات ساختاری مبتنی بر حداقل مربعات جزئی (PLS-SEM) تحلیل شدند. نتایج نشان داد سرپرستی بدرفتار اثر منفی و معناداری بر اشتیاق هماهنگ دارد، درحالی‌که اثر آن بر اشتیاق وسواسی معنادار نبود. اشتیاق هماهنگ و وسواسی هر دو با ابعاد سه‌گانه تناسب، پیوند و فداکاری رابطه مثبت و معنادار داشتند. همچنین، اثر غیرمستقیم سرپرستی بدرفتار بر هر سه بعد مانایی از مسیر اشتیاق هماهنگ معنادار بود، اما مسیرهای غیرمستقیم از طریق اشتیاق وسواسی معنادار نشدند. یافته‌ها بر اهمیت کیفیت رفتار سرپرست و تمایز میان دو نوع اشتیاق در تبیین نحوه شکل‌گیری پیوند کارکنان با شغل تأکید دارند.

This study aimed to explain the dimensions of job embeddedness based on abusive supervision and the duality of job passion. The research was applied in purpose, descriptive-correlational in method, and cross-sectional in data collection. It was conducted as a secondary reanalysis of data obtained from 130 employees working in public and private tourism-related organizations in Kerman, Iran. In the proposed model, abusive supervision was treated as the exogenous variable, harmonious and obsessive job passion were considered as motivational mechanisms, and fit, links, and sacrifice were examined as the three distinct outcomes of job embeddedness. The collected data were analyzed using partial least squares structural equation modeling (PLS-SEM). The results indicated that abusive supervision had a significant negative effect on harmonious passion, whereas its effect on obsessive passion was not statistically significant. Furthermore, both harmonious and obsessive passion were positively and significantly associated with the dimensions of fit, links, and sacrifice. Moreover, the indirect effects of abusive supervision on all three dimensions of job embeddedness through harmonious passion were significant, while the indirect paths through obsessive passion were not significant. These findings highlight the critical importance of supervisory behavior quality and the necessity of distinguishing between the two forms of passion when explaining employees’ psychological attachment and retention in their jobs.
